Abstract

¸ñÀû: º» ¿¬±¸´Â Çö»óÇÐÀû ¿¬±¸ ¹æ¹ýÀ» »ç¿ëÇÏ¿© Àϼ±°£È£°ü¸®ÀÚÀÇ °£È£´ÜÀ§ °ü¸® °æÇèÀ» ÀÌÇØÇϱâ À§ÇØ ¼öÇàµÇ¾ú´Ù.

¿¬±¸ ¹æ¹ý: ÀÚ·á ¼öÁýÀº 11¸íÀÇ ¿¬±¸ Âü¿©ÀÚ¿Í ¸é´ãÀ» ÅëÇØ 2017³â 7¿ùºÎÅÍ 2019³â 12¿ù±îÁö ÀÌ·ç¾îÁ³´Ù. ÁÖ¿ä ¿¬±¸ Áú¹®Àº ¡°Àϼ±°£È£°ü¸®Àڷμ­ °£È£´ÜÀ§ °ü¸® °æÇèÀº ¹«¾ùÀԴϱî?¡±¿´´Ù. ÀÚ·á ºÐ¼®Àº ÀÚ·á ¼öÁý°ú µ¿½Ã¿¡ ÀÌ·ç¾îÁ³À¸¸ç, ColaizziÀÇ ºÐ¼® ¹æ¹ý¿¡ µû¶ó ¼öÇàÇÏ¿´´Ù.

¿¬±¸ °á°ú: º» ¿¬±¸ÀÇ °á°ú À§¾Æ·¡ Ä¡ÀÌ´Â °í´ÞÇ ÀÚ¸®, ÀÌÁ÷À» ¸·À¸·Á°í ³ë½ÉÃÊ»ç, ±¸¼º¿øµéÀ» µÎ·ç »ìÇÇ°í µ¹º½, ÇöÀåÀÇ ¹®Á¦ ÇØ°á°ú ¾÷¹« ½Ã½ºÅÛ ¸¸µé±â, ¾Ö¾¸ ÈÄÀÇ °á½ÇÀÇ 5°³ÀÇ ÁÖÁ¦°¡ µµÃâµÇ¾ú´Ù.

°á·Ð: Àϼ±°£È£°ü¸®ÀÚµéÀº Àη °ü¸®¿Í Á¶Á¤¿¡ ¸¹Àº ºñÁßÀ» µÎ°í °£È£´ÜÀ§¸¦ °ü¸®ÇÏ°í ÀÖ¾ú´Ù. Àϼ±°£È£°ü¸®ÀÚµéÀÇ °£È£´ÜÀ§ °ü¸® °æÇè¿¡ ´ëÇÑ ÃÑüÀûÀÌ°í ½ÉÃþÀûÀÎ ÀÌÇØ´Â ±×µéÀ» À§ÇÑ È¿°úÀûÀÎ ±³À° ÇÁ·Î±×·¥ ³»¿ë°ú ÇàÁ¤Àû Áö¿ø ¹× °³º°Àû ÁöÁöÀÇ Àü·«Àû Á¦¾ÈÀ» Á¦°øÇÒ ¼ö ÀÖ´Ù.

Purpose: This study aimed to explore the nursing unit management experience of frontline nurse managers usingthe phenomenological research method.

Method: Data was gathered using in-depth interviews from 11 participantsbetween July 2017 to December 2019, and analyzed using Colaizzi¡¯s phenomenological approach. The mainquestion was, ¡°What is your experience of nursing unit management as a frontline nurse manager?¡±.

Results: Inthis study, 5 themes and 14 themes clusters were derived. The 5 themes were ¡®Object of condemnation from manyparties involved¡¯, ¡®Constant struggle to lower nursing staff turnover¡¯, ¡®Serve as an intermediary between active staff¡¯,¡®Creating a workplace troubleshooting and work flow system¡¯, and ¡®Bearing fruits after overcoming difficulties¡¯

Conclusion: Based on our findings, frontline nurse managers are focused on human resource management andcoordination. A comprehensive understanding of the experiences of frontline nurse managers could provide effectiveeducation and strategic proposals for administrative and individual support.
